We define talent drain as 1) a decline in the external inflow (talent attraction) or 2) a rise in the voluntary external outflow (talent retention) of human capital. We examine whether crowd-sourced employee reviews on Glassdoor help investors and managers anticipate corporate talent drain events. Exploiting the staggered arrival of the first Glassdoor review for S&P 500 firms, we use a stacked difference-in-differences design and find that sentiment-neutral inaugural Glassdoor reviews cause a spike in idiosyncratic risk and a novel talent drain beta, evidence that such human capital information ramps up investor perception of talent drain risk. For HR managers, we apply guided topic modeling and multinomial inverse regression to the various sections of Glassdoor employee reviews to identify salient operational themes most related to the occurrence/absence of a future talent drain event and construct text-based talent drain indices that provide incremental predictive power in addition to traditional talent drain signals. Our evidence shows that investors swiftly capitalize on human capital information embedded in Glassdoor employee reviews to adjust their talent drain risk assessments. The same textual content provides firms with actionable diagnostics for mitigating talent drain risk.

Nuo (Ben) Yuan is a fifth-year PhD student at the Department of Operations & Technology Management, Questrom School of Business, Boston University. His research examines how big data, analytics, and GenAI can both help and threaten the effective governance of firms and platforms. His latest work illustrates the value of social media for talent drain analytics, benefiting both investors and HR managers.
